Dear TeleSoftas people,

 

I would like to dedicate the newsletter opening to recap on Q3 results review presentation.

Thank you for your active participation and a lot of good questions. It confirms that what I and the management team are sharing - is important to you.

Main takeaways from 2022 Q3 results overview:

 

  • Growth slowed down in Q3 - employee-wise and customer-wise.

  • Revenues and profitability kept growing despite that deceleration. In other words, we are more efficient in how we bill customers, log work hours, and organize ourselves.

  • We did the clean-up and depreciation of our financial legacy assets in which we no longer believe (we wrote off the bad debts, and depreciated assets related to PD investment). 

  • Our profitability is climbing from the red zone to yellow, with estimated overall 5%+ profitability (before the depreciation mentioned above) by the end of the year.

Main takeaways from the Business Units update:

 

  • Business Units = Profit centres. I want to unify the naming with the Helmes group.

  • The Business Units were initiated in 2022 Q1, way before Helmes came into the picture. Business Units and strategic business direction were some of the things that matched between TeleSoftas and Helmes.

  • Three KPIs and metrics will be tracked in the future to decide on Business Unit success: Employee happiness, Client Satisfaction, and Efficiency/Profitability.

  • Profit sharing to kick-off in Q3 2023. It will be optional, and attractive :) Exact details and formulas will be shared individually later next year. Our goal is to enable everyone to make an educated decision.
     

Structure:

  • With the Business Units change focus shifts from Platform teams to Business Units.

  • Mastery garden appears as a new entity centralizing Telesoftas wisdom and mastery. Representing all the good things from the Platform teams. Learning, and team-building budgets will be maintained as we go into 2023.

  • Business Units in the new structure will be more autonomous than Accounts in the current structure. BUs and employees in general will have more influence on business decisions and will be able to take more responsibility. In return the company will share the financial results (profits).

As we were not able to answer all your questions, two sprints of coffee breaks will be organized this year. We’ll continue them next year too if you will see the value. Each sprint will consist of three coffee break sessions: 
 

  • One fully online session; 

  • One live session in Vilnius; 

  • One live session in Kaunas.

I am really excited about where we are going. I sense how the whole organization is being recharged and getting energized about the change. Most importantly I see lots of value in this transformation. It’s a call to action to become smarter as a business, more successful financially, and be better organized to support future growth while remaining as flat as possible.

Helmes Q&A

In the past month, we've heard a lot from our side regarding TeleSoftas and Helmes joining forces. But every story has two sides, so it is only fair to hear Helmes' perspective, which is why we reached out to Andres Kaljo, partner and member of Helmes' management board, to ask about their side of the journey. 

 

Here's what he had to say:

What was your first impression of TeleSoftas, and how did it change (progressed) throughout your time with us? 

The first impression was - similarity! It progressed with each meeting and with every TeleSoftas tribe member we met. I find that we think alike and share the same values. Knowing that values and culture can not be copied or easily adopted by others, I believe we make an excellent match.

 

What are you most excited about learning from TeleSoftas? 

You have a lot of fascinating elements in TeleSoftas. For example, the Soft Team Leads concept is an exciting one. We have similar tasks performed by the regular team leads, but having a designated role is exciting. And while we recognise positions that resemble your STL role in other software development companies in the market, we find the way you help people develop inspiring. Overall, I believe there are many cases in which we can learn from you. 

You talked about knowledge sharing between Helmes and TeleSoftas. Are there any plans on how to do that?

We have already started mapping each other's current status and plans. And are currently conducting active discussions about our aspirations and goals and workshopping ways to support each other. 

 

What are your plans, and how does TeleSoftas fit into them?

Helmes and TeleSoftas seek to be the best growth partner for both employees and clients. We believe that this is something that can be achieved together. Over the years, we discovered that the company's size affects the availability of business opportunities in our industry, which is why we are truly stronger together. At the same time, our joint efforts allow us to maintain the spirit of a small company in most things we do.

While it is true that Lithuania is doing reasonably well in the cybersecurity department compared to the rest of the world (ranking 6th globally on the National Cybersecurity Index and 4th in the EU on the ITU Global Cybersecurity Index), the threats are only growing. 

As a leading IT service provider, we must take extra precautions to protect ourselves and our clients. So, this month we are kicking off TeleSoftas' 1st ever Cybersecurity Month, and we ask you to participate in all activities regardless of your familiarity with the topic. 

For your convenience, here are the upcoming events:

1st Workshop:

Reddit referral story

Every once in a while, I like checking out programming-related topics on Reddit to keep up with news and changes in the ecosystem. This is how I stumbled upon a question from a newbie on r/webdev asking about the validity of his take-home assignment.

The newbie was asked to make a weather API, an application interface for fetching and displaying weather data, which is a rather typical assignment for people without work experience, as it can check if they have a stronger understanding of the fundamentals compared to those who just began their programming journey. Given that I have done my fair share of weather APIs in the past, I was curious to see how others are going to react to the question. And to my surprise, many people were appalled by the task. They claimed that it was of a senior level (allegedly) 😆 or that the company was trying to exploit him.

Knowing that most people on r/webdev have never worked in the industry and therefore lack experience with homework assignments, I decided to leave a comment that contradicts the overall feel of the thread. Also, I have a soft spot for people who show effort and seek knowledge - Like a true TeleSoftas tribe member. So I DMed the newbie on top of my comment since I was concerned about them getting the wrong idea while reading the comments they received.

While doing so, I realised that the username looked Lithuanian, so I asked and he was indeed Lithuanian. From there, we began to chat regularly, and I agreed to offer some guidance (If you ask him, he would say I took the opportunity to roast him) as I know the struggles of being a self-learner. We exchanged Discords, I gave him Gilded Rose kata, and in the evenings every other day or so, I would review some of his code or offer consultation with code maintainability and all that in mind 👑

Months later, TeleSoftas started looking for Junior PHP developers, and I decided to use the Referral system (I was removed from the application process since I was the one referring him)

Now he is our valued community member- Gintaras Aniulis, and we are happy to have him and see him grow. After all, he was already on the right track! he just needed a little push.

Earlier in November, I travelled to The Netherlands to attend and speak at the closing ceremony of the MATCH project by IOM - UN Migration in partnership with NABC. The project was a pilot program to help solve the growing scarcity of talents in the Netherlands by fostering skilled talent mobility from Africa to the Delft region.

I want to share some valuable lessons from the 3-year program:

  1. Keep an open mind- Be weary of unconscious biases like

    • Cultural nuances- understanding “difference” as an opportunity.

    • Communication (Accent).

    • Let go of preconceived notions.

  2. Stick to a standard recruitment process that covers for

    • Behavioural Competencies.

    • Technical Competencies.

    • Employee expectations.

  3. Take a Leap of faith- Let go of your attachment to the known by exploring a global mindset.

 

On a personal note, featuring on this international platform to represent and advocate for African Talents was a rare privilege as it speaks to my life goal of making positive global ripples. If you share this aspiration as well, I urge you not to be silent or shy away from sharing your thoughts and learnings on all platforms available to you. In the beginning, you may think no one is watching, but I have come to know that there is always an audience who needs the learnings we have to share. You will also never know how far your words will go if you remain silent.
